I thought it’s rocks stacked between gears but it is a soft sponge and every between each gears. Can I remove them all or is it helpful to keep? What is this for?

Yes you can remove them. Beware however these sponges have a purpose, they make the cassette quieter by dampening vibration. So removing them might make the drivetrain noticeably louder and ontop of that you can take them out but putting them back in you cannot. So in short yes you can but at your own risk.
